I face this at work (large-scale software development) fairly often. Old-timers have a whole lot of implicit knowledge about system behavior and evolution over time that is very difficult to pass to newer employees. I look forward to any solutions you have—from my standpoint, it can be slightly improved by intentional investment in having the less-expert actually take longer to do work that the expert could do more efficiently, but that’s only at a pretty heavy cost.
